Six Systems vs. the Big Five: What Changes and What Does Not
If Six Systems has six parts and the Big Five has five, it is tempting to treat them as rival personality models. Count the boxes, compare the names, pick a winner.
That would misunderstand both.
The Big Five is a broad taxonomy of personality traits supported by a large research literature. Six Systems is my developing practitioner framework. Five of its areas roughly correspond to the Big Five under functional labels. The sixth area, Cognition, belongs to a different family of individual differences.
So the central difference is not “six traits instead of five.” Six Systems puts personality and cognitive ability in one practical frame while keeping them conceptually distinct. This comparison explains what that move can clarify, what it does not establish, and when to use the established Big Five directly.
The short comparison

How the five personality areas map
The mapping is easiest to understand through the Big Five Inventory–2, or BFI-2. Christopher Soto and Oliver John organized each broad domain into three facets. Those facets show both the overlap and the danger of assuming that a functional label is an exact synonym.

Reward Seeking and Extraversion
The BFI-2 facets of Extraversion are Sociability, Assertiveness, and Energy Level. Reward Seeking points toward the approach, activity, and social-reward side of that territory.
The label can help a practitioner ask what is attractive about a behavior. Does the role provide interaction, excitement, status, or visible progress? Does the setting provide too little stimulation, or so much that it becomes exhausting?
But Reward Seeking should not erase the facets. A person can be assertive without wanting constant social contact. Another can be sociable without seeking physical excitement. If the distinction matters, use the narrower construct instead of the broad functional name.
Social Cohesion and Agreeableness
The BFI-2 facets of Agreeableness are Compassion, Respectfulness, and Trust. Social Cohesion highlights the role these tendencies can play in cooperation, relationship maintenance, and conflict.
That frame prevents one common moral mistake. Agreeableness is not goodness. Trust can support coordination and increase vulnerability to deception. Respectfulness can keep a meeting productive and make necessary confrontation harder. Lower agreeableness can support skeptical review and produce needless conflict.
The useful question is how the recurring interpersonal pattern fits the relationship and task.
Resource Management and Conscientiousness
The BFI-2 facets of Conscientiousness are Organization, Productiveness, and Responsibility. Resource Management asks how those patterns affect time, effort, materials, plans, and obligations.
This label can bring the environment into view. A checklist, clear handoff, calendar, or automated reminder can reduce the amount of self-organization a behavior demands. That does not change a trait score. It changes the fit between the person and the task.
Again, the facets matter. An orderly desk, persistent effort, and dependable follow-through are related but not identical. A broad label should open an inquiry, not close it.
Threat Detection and Negative Emotionality
The BFI-2 facets of Negative Emotionality are Anxiety, Depression, and Emotional Volatility. Other traditions often call the broad domain Neuroticism. Threat Detection draws attention to recurring sensitivity and response to danger, loss, uncertainty, criticism, and error.
The functional name can make strengths easier to see. Someone who notices a failure path early may protect a project. The same sensitivity can make ambiguous evaluation feel dangerous and slow action. Whether it helps depends on what could go wrong and what a false alarm costs.
Threat Detection is not a diagnosis. It also should not be treated as psychometrically identical to the BFI-2 domain. The label emphasizes one interpretation of a wider trait family.
Exploration and Open-Mindedness
The BFI-2 facets of Open-Mindedness are Intellectual Curiosity, Aesthetic Sensitivity, and Creative Imagination. Other measures use the name Openness to Experience. Exploration emphasizes engagement with new ideas, experiences, and possibilities.
Exploration can help when the solution space matters. It can waste time when the task requires disciplined use of a known process. Someone may also explore ideas eagerly and prefer familiar sensory experiences, or show aesthetic sensitivity without enjoying abstract argument. The facets keep the broad label honest.
Why Cognition is separate
Personality asks about typical patterns: what a person tends to think, feel, and do. Cognitive ability asks about capacities involved in learning, reasoning, memory, and problem solving. The exact distinction depends on the measure and task, but ability is not another name for intellectual curiosity.
Return to a difficult analysis. Two people can be equally interested in the problem and equally willing to persist. One may detect the governing rule faster, hold more conditions in mind, or transfer the solution more readily. Interest affects whether the person engages. Ability affects what happens during that engagement. Knowledge and practice affect both observed performance and what the person can do next.
Research does find relationships among intelligence, personality, and interests. Ackerman and Heggestad reviewed those overlaps and described recurring “trait complexes.” See their 1997 review. Overlap is not identity. Measuring one does not give you the other for free.
Adding Cognition to Six Systems is therefore a practical reminder: a task can fit someone’s interests and personality while exceeding current knowledge, skill, or cognitive demands. The reverse can happen too. A person can perform a task easily and dislike doing it every day.
What Six Systems changes
Six Systems makes three moves:
- It uses functional labels. The names direct attention toward broad problems of approach, threat, exploration, cooperation, and resource control.
- It places cognition beside personality. This encourages practitioners to inspect task capacity as well as recurring style and preference.
- It aims at fit. The practical question is how the person’s tendencies and capacities meet the demands and supports of a defined behavior.
Those moves can improve the questions in a workshop. They do not establish a new factor structure, a better personality test, or a general prediction system. Renaming a validated construct does not transfer its evidence automatically. Adding a construct does not prove that the combined model adds value.
A worked comparison
This example is hypothetical. It illustrates the reasoning and does not report a measured employee profile or workplace study.
A manager says that a product designer “isn’t strategic” because she rarely proposes ideas during fast, public brainstorming sessions.
A loose trait story
The manager could conclude that the designer is low in Openness. That explanation is too fast. The behavior occurred in one format, under social evaluation, with little preparation. It also assumes that public idea production is a clean measure of a broad personality domain.
A Big Five inquiry
A careful Big Five approach would separate Open-Mindedness from Extraversion and Negative Emotionality. Does the designer show intellectual curiosity and creative imagination elsewhere? Does she prefer lower-stimulation settings? Is public evaluation producing anxiety? Repeated behavior across settings and a validated measure could improve the answer.
A Six Systems inquiry
Six Systems keeps those questions and adds task demands. Rapid brainstorming may require fast retrieval, working with incomplete information, speaking under interruption, tolerating public error, and competing for airtime. Cognition, Threat Detection, Reward Seeking, Exploration, and Social Cohesion could all generate plausible hypotheses.
The team sends the problem a day early and collects written ideas before the meeting. The designer produces several strong alternatives. That result makes “not strategic” and “not open” less convincing. It supports the claim that the original format hid relevant performance.
It does not reveal which system caused the change. Advance time, private preparation, removal of interruption, and lower evaluation were bundled together. A tighter follow-up comparison could test which condition matters.
The lesson is not that Six Systems wins. The Big Five supplied established trait distinctions. Six Systems prompted a broader task analysis. The redesigned process supplied the evidence.
When to use the Big Five directly
Use an established Big Five approach when you need a defined personality construct, a validated instrument, comparison with a research literature, or a result that must be interpretable beyond one workshop.
Then evaluate the exact instrument. “Based on the Big Five” is not enough. Check reliability, validity for the intended use, language, population, scoring, norms, administration, and fairness. Even a strong measure does not make every use appropriate. A trait result can help describe a tendency. It does not prove what caused one action, prescribe a career, or justify a high-stakes decision without evidence for that purpose.
When Six Systems may help
Use Six Systems as a prompt when a team has collapsed performance into a label such as “lazy,” “not creative,” “not leadership material,” or “resistant to change.” Define the behavior, describe its demands, and form several explanations across cognition and personality. Then inspect the context and test a better design.
Do not score people with an unofficial Six Systems profile and use the result for hiring, promotion, diagnosis, or treatment. The framework has not earned that authority.
For a broader behavioral diagnosis, move to the Behavioral State Model. It examines Personality alongside Perception, Emotions, Abilities, Social Status/Situation, Motivations, and the Social and Physical Environments. Six Systems can suggest some person-side questions; it does not replace the full state-and-context analysis.
The current scientific boundary
The Big Five correspondence gives Five Systems an established point of reference. It does not validate the Six Systems package. A proper test would need clear definitions, reliable measures, preregistered predictions, appropriate samples, comparisons with existing personality and ability measures, and evidence that the combined framework improves a real decision.
Brain claims require an even higher bar. Personality and cognitive differences involve distributed, interacting biological processes. Large-scale work on brain-wide associations shows how easily small studies can produce unstable links between a psychological measure and a brain feature. See Marek and colleagues’ 2022 analysis. Six functional labels do not justify six brain modules, six networks, or six neurotransmitters.
For now, the responsible summary is simple. The Big Five is the established personality framework. Six Systems is a practical hypothesis guide that reframes five broad domains and adds Cognition. Use the first when the evidence of a defined trait model matters. Use the second when it helps you ask better questions. Then let the next observation or test decide whether those questions were useful.
